Engineering roles are among the hardest to fill well. The skills are specific, the good people are scarce and rarely looking, and a mistake is expensive and slow to unwind. Most employers hit the same set of obstacles, usually in the same order. Knowing them in advance is the difference between a search that lands and one that drags on for months.

1. The strongest engineers are not applying

A skilled engineer who is happy and busy is not scrolling job boards. So the applications to your advert skew towards whoever happens to be available, which is a much smaller and weaker pool than the market as a whole. Reaching the good ones means approaching them directly, quietly, before they are even thinking about a move.

2. Judging technical ability is properly difficult

Unless the interviewer is technical and knows what to test, it is hard to tell a strong engineer from someone who talks a good game. Bad technical assessment lets the wrong people through and, just as costly, rejects good people who did not perform on the day. It is a skill in itself, and most hiring managers are not set up for it.

3. The brief is often vague

Mechanical or manufacturing? Hands-on or managing? Which sector, which standards, which systems? A loose brief leads to a scattergun search and a shortlist that misses the mark. Time spent pinning down exactly what the role needs pays for itself many times over.

4. Good candidates move fast

A strong engineer in a scarce market is usually talking to several employers. Drag your process out over weeks and they are gone before you have finished deliberating. And speed matters more than most employers realise, and a slow process quietly loses you the best people.

5. Salary expectations have jumped

Engineering pay has climbed, and candidates know their worth. Go to market with a package built on last year's figures and the good people simply do not engage. Benchmark against the current market first, so you are not negotiating from a position that scares people off.

6. Counter-offers at the last minute

When you make an offer to a strong engineer, their current employer often scrambles to keep them, because they know how hard the person is to replace. Unless you have moved quickly and managed the process, you can lose your chosen candidate at the very last step.

7. The hire has to actually stick

But getting someone through the door is not the win. An engineer who does not fit the team or the work leaves within months, and you are back to square one having lost half a year. Screening for fit up front, not just skills, is what makes the hire last.

Every one of these is somewhere a specialist earns their fee, because we spend our days on exactly these obstacles, from reaching passive engineers to assessing them properly and keeping the process tight. Our piece on how a specialist engineering recruiter simplifies hiring goes into that. When you want a hand, here is how we work, or book a call.
